In France, the recent inclusion of various invisible disabilities within the administrative classification of disability enables additional employees to qualify for organizations’ disability policies. Nonetheless, as observed in the literature on psychology, sociology, and management, some of these employed people with an invisible disability—newly eligible or not—conceal their disability from their organization. This non-disclosure hinders organizations’ ability to count these employees towards their disabled worker quota and to accommodate work environments to avoid deterioration of workers’ health. While these findings are well established, few studies have analyzed the role of organizations and their agents, such as Disability Managers, in the employee’s decision to conceal versus disclose invisible disability at work. Based on a qualitative study conducted in France– including participant observations, textual analyses, and 87 interviews, this article observes organizational factors influencing the (non-)disclosure of invisible disabilities at work. By examining diverse perspectives, especially those of disability managers and employees with invisible disabilities, this article deepens our understanding on the way organizations drive concealment/disclosure and how these drivers shape workplace power dynamics.
